A Research on the Socialization Tactics Applied by Newcomers to the Institutions
Kuruma Yeni Gelen Bireylerin Uyguladıkları Proaktif Sosyalizasyon Taktikleri Üzerine Bir Araştırma

The purpose of this study was to examine the effect of proactive socialization tactics practised by newcomers on their organizational commitment. Additionally, it was analyzed whether social integration had a mediating role in this relationship. As a follow up study of Gruman et.al (2006), we carried out a fieldwork including analysis of data collected from 371 newcomer questionnaires from 15separete business spacein Istanbul. The results indicated the proactive socialization tactics which affected newcomers’ commitment to their organizations positively and significantly were feedback seeking, job change negotiation, building relationship with the boss, positive framing and general socializing. Besides, it was revealed that social integration played a partial mediating role in the relation between the tactics such a job change negotiation, feedback seeking, positive framing and organizational commitment.

Bu çalışma, kuruma yeni gelenlerin uyguladıkları proaktif sosyalizasyon taktiklerin örgüte bağlılığa etkisinin ve bu etkide sosyal bütünleşmenin aracı rolünün irdelenmesi amacıyla gerçekleştirilmiştir. Gruman vd. (2006) tarafından yapılan araştırmanın bir devam çalışması niteliğindeki çalışma kapsamında İstanbul ilinde on beş farklı sektörde 371 kişi tarafından cevaplanan anketler değerlendirmeye tabi tutulmuş ve yapılan analiz sonucunda; anketi cevaplayan kuruma yeni gelen çalışanların uyguladıkları proaktif sosyalizasyon taktiklerinden geri bildirim arayışı, iş değişim müzakereleri, üst ilişkileri, pozitif bakış açısı, genel sosyalleşme, sosyal ağ kurma gibi taktikler, yeni gelenlerin örgüte bağlılıkları üzerinde pozitif ve anlamlı bir etkiye sahipken; yine bu taktiklerden iş değişim müzakereleri, geribildirim arayışı, sosyal ağ kurma ve pozitif bakış açısının sosyal bütünleşme üzerinde pozitif ve anlamlı bir etkiye sahip olduğu ortaya koyulmuştur. Araştırmada aynı zamanda, iş değişim müzakereleri, geribildirim arayışı ve pozitif bakış gibi proaktif sosyalizasyon taktiklerinin örgüte bağlılığa etkisinde sosyal bütünleşmenin kısmi aracı etkiye sahip olduğu görülmüştür.
